How to hire students and recent graduates

Early-career candidates rarely have a CV that shows who they are. Here is a calmer way to see what someone can actually do, and to hire on that.

Why early-career hiring is different

When you hire experienced people, the CV carries real information: roles held, things built, years in the craft. When you hire a student for a first job, or a graduate for a first role, that page is nearly empty. Reading it anyway quietly selects for the wrong things: who happened to have contacts, who wrote the smoothest letter, who has worked since fifteen.

Selection research points the same way. In the largest recent re-analysis of the evidence (Sackett and colleagues, 2022), work samples and job knowledge predict job performance at least as well as a general mental ability test does, while prior experience predicts it poorly for candidates who have not had much of it. For an early-career hire, the CV is measuring the wrong thing.

None of this means lowering the bar. It means moving the bar to where the evidence is: what a person can do, how they want to work, and whether the role genuinely fits them.

What to look at instead of the CV

Five things tell you more about an early-career candidate than a CV line. The first four arrive with every application, in the same shape. The fifth is what stops the wrong people applying at all.

  1. The practical skills you asked about

    You pick up to five practical skills the job actually needs, from a fixed list, and every applicant answers on the same scale. You get one comparable column instead of five differently-worded CVs. These are the candidate’s own answers, and we label them as exactly that.

  2. The kind of work they want

    Four plain preferences the candidate set themselves: alone or in a team, indoors or outdoors, a calm pace or a fast one, clear structure or a free role. This is what they say they want, not a personality test result. We never send you one of those.

  3. Real experience, said plainly

    A part-time job, volunteering, leading something at school, their own projects. Small facts, stated in a fixed shape, often say more than a formatted CV ever could.

  4. The logistics that usually kill a hire late

    When they can start, how many hours they want, how they get to you, which languages they speak, which licences and certificates they hold. Boring, and the most common reason a good candidate falls out in week three.

  5. Fit with your actual role

    You describe the tasks, the hours and what makes someone great at the job. People who clearly would not fit simply do not apply, so every application you open is worth reading.

Fair by design

UTalento never scores or ranks candidates for you, and it never rejects anyone automatically. Applications are listed in the order they arrived. There is no top match, no percentage beside a name, and no hint about who to read first, because the moment we offered one we would be the system making your selection.

Candidates do get a read of themselves: an honest sense of their strengths, their fit and what to build next. That read is theirs alone. It never reaches you, and neither does any personality or trait level, any game or test result, or anything in their portfolio they chose not to show. This is enforced by tests over the code that renders your view, so a change trying to slip a score in would fail the build rather than ship quietly.

Candidates own their data, always, and both sides see the same plain-language explanation of what is shown and why. We built this squarely on the right side of GDPR and the EU AI Act, because fair hiring is the product, not a compliance checkbox.

    Only the application the candidate reviewed and approved before sending: the practical skills you asked about and how they rated themselves, the kind of work they say they want, their real experience, the languages they speak, when they can start, how they get to you, any licences or certificates, and what they wrote about the job. Never a score, a ranking, a personality reading, a test result, or anything they chose not to share.

  • Is this compatible with GDPR and the EU AI Act?

    Yes, by design. There is no automated scoring, ranking or rejection of candidates, no read of a person ever reaches the employer, data stays with the candidate, and both sides get a plain-language view of what is shown and why. The boundary is pinned by tests in our own code, not only by policy.

  • Does this work for small teams and single roles?

    Yes. Posting one weekend role at a shop works the same as posting ten. The point is fewer, better-fitting applications, which matters most when you do not have an HR department.

  • Can we hire university students and graduates too, not just first jobs?
